Villa Supervisor: the squeeze at the bottom of management
The Villa Supervisor is the most contested role in Bali villa operations right now. Base salaries that looked acceptable a year ago are causing resignations today, because competing operators have started layering allowances on top — meals, petrol, phone credit — that materially change the monthly picture.

Three market dynamics worth knowing:
- Six-day weeks are still the norm. Most villa supervisor roles run six days on, one off. Candidates increasingly weigh this against total pay — a slightly lower salary with a five-day week now wins some negotiations.
- Location premiums are real. Traffic-heavy areas like Uluwatu and the Bukit push salaries upward, because commute cost and time have become part of the candidate's calculation. Expect to pay above mid-range there.
- Supervisors covering multiple stand-alone villas (rather than one complex) increasingly receive a mobility allowance recognising the field nature of the role — this is replacing simple petrol money at better-run operations.
Villa Manager: the widest salary spread in Bali hospitality
Villa Manager pay varies more than almost any other role on the island, because "villa" can mean anything from a three-bedroom budget rental to a staffed ultra-luxury estate. The single biggest driver is not experience — it is who owns the property.

How to retain a good Villa Supervisor or Manager (for owners)
- Benchmark the total package, not the basic. Your 6.5jt basic may lose to a competitor's 6.5jt + meals + petrol. Candidates compare totals.
- Move before the resignation, not after. A structured retention adjustment costs far less than a replacement search, three months of instability and a guest-experience dip.
- Differentiate by role reality. A supervisor running scattered stand-alone villas carries more friction than one inside a complex — pay the difference visibly, and say why.
- If you have no service charge, say so — and price for it. Candidates know exactly what service charge is worth at competing properties. Honest structure beats vague promises.
How to be paid more (for candidates)
Here is the advice we give in almost every career conversation, and it is unfashionable: stay.
Management roles are paid for reliability and maturity — not for profiles that change jobs every six months.
Aim to hold each management position for a minimum of two years, ideally three or more. Early in your career this feels slow — internal raises rarely match what a jump seems to offer. But the curve is exponential later: an owner hiring a Villa Manager at 15–18jt is buying certainty. A CV showing three-year chapters gets that money. A CV showing six 10-month stints does not, no matter how good the person actually is — the owner simply will not take the risk.
- Keep your CV updated even when you are not looking — record achievements (occupancy, review scores, team retention) while the numbers are fresh.
- Learn the commercial side: a supervisor who understands OTA reviews, cost control and owner reporting is on the Villa Manager track. One who only runs housekeeping is not.
- When you do move, move for scope — more villas, more team, more P&L exposure — not just for one or two million more per month.
